Sun Microsystems, Inc. provides the companies with solutions on the complete information technology (IT) including storage, services, hardware and software. The company is facing some issues that are putting negative effects on the performance of the company. The most important issues regarding this case study includes:

Lack of communication or miscommunication between employees in different countries
Customer’s server gets down number of times that face law suit
Lack of Technical Assistance & collaboration among different teams like UAE, India
High production cost
Loss of Revenue
Conference calls/meetings are not perfect for every one due to time difference in many zones
Lack of motivation or underestimation among employees or teams in India
No performance evaluation and performance measurement tool
Lack of compensation structure and mostly it mismatches regarding countries
Difficulties for the managers due to difference labor laws in different countries
There was Equal-opportunity disgruntlement among the sub teams
Cultural constraints are miss-predicted or underestimate from the side of top management
Some teams in US consider as “Favorite”
These are the some of the issues observe in the case study about the Sun company. They are not going well in handling the employees and making the equal employment opportunity for them. In addition, it seems that they do not have HR department to cover up employee related issues.

Analysis under Lewin’s Change Management Model
There are three stages in this model, Unfreezing, Moving and Freezing. By analyzing the change process in SUN Company, this is important to implement the Lewin model. This model helps to highlight the problems and difficulties during the change process and implementation of the change within the organization. Moreover, this also helps the organization to cover up the issues identify in the case study. In the first stage, “unfreeze” there is trying to change the current behavior and motivates the workforce and management for change in the organization. The next stage is “move” stage which carries the new information and new ways of reacting towards the change. The last one is “refreeze” stage that helps to integrate and stabilize the change in whole organization.

However, with growing business, SUN Company also approaches the other countries for the expansion of the business. It also made strategic alliances with other companies such like Microsoft for the business growth and development of the business. The company facilitates its employees and gives them offer to work from their places, anywhere and from every where they can work. This saves the cost for the organization. On the other, hand number of other issues rises due to lack of the coordination and face-to-face interaction of the top management with employees in different countries. These major issues are the lack of communication, technical assistance, demotivation regarding treatment of employees, lack of proper compensation structure and many others.

For this purpose, the organization has to focus on the interaction between the employees, the compensation will not on the basis of local market but according to the performance of the employees, must introduced a proper and efficient employee performance management system, regular training, equal employment opportunity and make the employees realize that they are treated equally. The open work environment is a good option for the employee but make them agree to follow or join this open work. On the other hand, this is the responsibility of the global manager James to control and monitor the regional managers and taking the reports from them about the performance of the employees. Move Move is the stage of the execution of the plans and policies in the organization. James is trying to seek out the problems regarding the employee’s issues. The employees in Asia and Middle East are more ignorant and put behind. They are more working for the organization but paying less. This is the testing of the new policies and solutions in the organization. In order to increase the interaction and face-to-face meetings company has to call managers and employees from other countries or the delegation from the company visits sites in other countries. The company is open to choose the option those suites more for the employees. For this purpose, the company will conduct the multiple all-team meetings throughout the week to increase communication across national and cultural boundaries. The team in UAE, India and France needs to increase the time for face interaction therefore, James should travel to every site on the first and third week of the month. There is also need to redesign the large structure of teams. Moreover, in order to sustain the pressure from the global market the company can hire the team of developers from India, Prague and China at a single place or room because many issues are quite time sensitive. Refreeze The global manager makes sure that everyone is fully engaged in managing systems for important clients. The proper interaction can minimize the perceived neglect among many employees. The interaction also helps to clear the air of uncertainty among teams of UAE and India. The vacations and other benefits will be unified and equally in all countries. The ongoing and continuous process of performance evaluation is mandatory for the company. Moreover, the company should focus to engage the best employees from all the countries on initial customer technology innovation and customization to reduce the discrimination. The times of the meetings will be according to all the countries not only from the time of USA. There is also need to review the time and work zone in the open work environment. In addition, the process of data collection needs to look at amount of the interaction with other team members along with external and internal customers. The employee will work from home even he or she was a self-starter. Moreover, the evaluation of employee as individual and in group is also mandatory. Evaluation Sun Company was operating well in the market. The technical team in India encountered a problem in providing the services to a bank. The services fell down from two hours and this happened second time. The errors and issues are the common things but the worse thing is that not make efforts to resolve them. The same thing happens in this case. On investigation the issue, there were number of issue and problems highlighted regarding the employees. The unsolved and non-listed issues and problems of the employees reduce their productivity and also the performance of the company. There is lack of the communication and technical assistance between the employees. On the other hand, the top management is dealing all the employees in same manner regarding assigning the projects and work. The negligence from the top management makes the situation more badly. In result the company has to bear loss at both ends. The production cost for the company goes high and on the other side, it has to bear loss in revenues. On visiting the different sites, global manager James comes to know that most of employees or teams are unhappy. The policies of companies were made regardless of the culture and the demographic changes of each country. Moreover, they do not focus to resolve the problem and bring the change in the policies of the company rather to implement the Open work environment policy. Employees were offered to work from home but they are not treated accordingly. There seems discrimination with employees. According to analysis, the justification from the James on the issue of compensation mismatch is not justifiable. If the compensation is given according to their local market then the work and other benefits will also be according to the local market or labor laws of the country. Moreover, the behavior of James was more like favoritism for teams of USA. Lesson Learned The lesson learned from this case study is that this is not the wise thing to forget the importance side in the business and just to focus on the single side. All employees will treated on the equal base and the benefits and salary packages will be on the performance, skills and capabilities of the employee. Moreover, the discrimination and underestimation of the employee will also impacts on the health of the business. The worst thing in observed in this case study is that, the global manger James put extra burden on team of France just to make happy the teams in USA. This is the bad thing and unethical behavior of the manger. On the other hand, he was claiming that compensation is according to their local market then question is that why he or other teams in USA does not bear the vacation provided to them by the local market. There is need to increase the corporation and improve the communication between different teams. When the business is operating globally then this is important for the top management to control, monitor and supervise the actions of subordinates. The periodical meetings with employees also help to increase their productivity and efficiency of the company. This is responsibility of the top management to forecast the change and implement the new strategies and policies. With the use of the technology and innovation there is continuous and rapid change in the business environment. Therefore, responding in an effective manner to the change will help the organization to avoid from much kind of problems. In addition, employees are the human capital of the company that cannot be copied by the competitors. Therefore, the company has to make sure that employee will satisfied form the job. Moreover, in case of any problem they can easily access to the management to inform them about their problems and issues. In addition to this, the organization has to make the employee retention policies to reduce the turnover. James has to change his behavior and implement change with organization. Conclusion The company has faced number of issues regarding the employee but the management does not about them. This can be negligence or ignorance of the management. On the other hand, with Open Work, the company reduces its operating cost with decrease in the cost for buildings and places. The company is also developed an eco-responsible system in line with “green approach to business.” for the suitability of the employees, the management filled an assessment for those employees who participates in Open work environment system. The managers filled the categories and the assessment survey that polled background, work patterns, work style, resources and activities. This program consisted of three components. The first is enabling technologies referred to mobility with security, second is to access to workplaces on a day-to-day basis in spaces, and employee worked from home. The Open Work system helps the company to reduce the cost and time for the organization. However, this cannot find solutions for the problems. The problems encountered by James on his visit are seems to be a initial stage therefore, the management can easily handle them and solve them effectively. All employees will treated on the equal base and the benefits and salary packages will be on the performance, skills and capabilities of the employee. Moreover, the discrimination and underestimation of the employee will also impacts on the health of the business. This is the bad thing and unethical behavior of the manger. The employees in Europe and USA are not treating well the employees in India and Middle East. This is the main reason for the dissatisfaction of the employees. On the other hand, in case of the bank services, the lack of communication and technical assistance is also cause due to the discrimination and underestimation of the employees. Therefore, the employees will also give training on the ethical organizational behavior otherwise strict action can be taken against these kinds of employees.
